The Effect of Work–Life Balance on Turnover Intention: The Mediating Role of Emotional Exhaustion among Generation Z Employees in the Mining Industry in East Kalimantan

Abstract

Abstract. East Kalimantan is one of Indonesia's major mining regions, characterized by jobs with high physical and psychological demands. These working conditions may affect employees' work–life balance, emotional exhaustion, and intention to leave the organization, particularly among Generation Z employees. This study aimed to examine the effect of work–life balance on turnover intention, with emotional exhaustion serving as a mediating variable among Generation Z employees in the mining sector of East Kalimantan. This study employed a quantitative research approach using a survey method. The sample consisted of 127 Generation Z employees working in mining companies in East Kalimantan, selected through an accidental sampling technique. Data were analyzed using mediation analysis with the JASP statistical software. The results indicated that work–life balance had a significant negative effect on emotional exhaustion, while emotional exhaustion had a significant positive effect on turnover intention. In contrast, the direct effect of work–life balance on turnover intention was not significant. Furthermore, the mediation analysis demonstrated that emotional exhaustion fully mediated the relationship between work–life balance and turnover intention. These findings suggest that work–life balance influences turnover intention indirectly by reducing employees' emotional exhaustion. This study contributes to the field of Industrial and Organizational Psychology by providing empirical evidence regarding the psychological mechanism underlying the relationship between work–life balance and turnover intention. The findings also offer practical implications for mining companies in developing policies that promote work–life balance and reduce emotional exhaustion to minimize turnover intention among Generation Z employees.
