Pengaruh Organizational Justice Terhadap Organizational Commitment Pada Tenaga Kesehatan

Abstract

Abstract. Health workers an important role during the pandemic by being at the linefront. But with the important role of health workers, well being and justice are not secure. However, the health workers persisted and carried out their job at the hospital. The purpose of this study was description of organizational justice and the effect of organizational justice on the three components of organizational commitment are affective commitment, continuance commitment, and normative commitment to health workers at Otto Iskandar Dinata Hospital. This study is causality  with quantitative methods. The subjects in this study were 82 health workers at Otto Iskandar Dinata Hospital. The instrument used to measure organizational justice from Colquitt & Greenberg (2005) and adapted by Anggoro et al., (2020). While organizational commitment from Allen & Meyer (1997) and adapted by Sulistiawan et al., (2021). This study used PLS-SEM to analyze data. The resutlf of this study that 75.6% of health workers have high organizational justice, positive and significant influence of organizational justice on affective by 15.3%, continuance by 13%, and normative by 12.7% with affective commitment component is dominates health workers to stay at hospital and the most common organizational commitment profiles are affective, continuance, and normative which are all high at 60%.

Abstrak. Tenaga kesehatan berperan penting di masa pandemi dengan menjadi garda terdepan. Tetapi, dengan peran pentingnya tersebut kesejahteraan dan keadilannya tidak terjamin. Meskipun demikian, tenaga kesehatan tetap bertahan dan menjalankan tugasnya di rumah sakit tersebut. Penelitian ini bertujuan untuk mengetahui gambaran organizational justice dan pengaruh organizational justice pada tiga komponen organizational commitment yaitu affective commitment, continuance commitment, dan normative commitment pada tenaga kesehatan di RSUD Otto Iskandar Dinata. Penelitian ini merupakan penelitian kuantitatif kausalitas. Subjek dalam penelitian ini berjumlah 82 orang tenaga kesehatan di RSUD Otto Iskandar Dinata. Alat ukur yang digunakan untuk organizational justice adalah alat ukur dari Colquitt & Greenberg (2005) yang diadaptasi oleh Anggoro et al., (2020) dan alat ukur organizational commitment dari Allen & Meyer (1997) yang diadaptasi oleh Sulistiawan et al., (2021). Teknik analisis data yang digunakan adalah PLS-SEM. Hasil penelitian menunjukkan bahwa 75.6 % tenaga kesehatan memiliki organizational justice yang tinggi, terdapat pengaruh positif dan signifikan organizational justice terhadap affective sebesar 15.3%, continuance sebesar 13%, dan normative sebesar 12.7% dengan komponen affective commitment yang paling mendominasi tenaga kesehatan untuk bertahan di rumah sakit tersebut, dan profil organizational commitment yang paling banyak dimiliki adalah affective, continuance, dan normative yang seluruhnya tinggi sebesar 60%.
